Komedian yang sedang naik daun, Tukul Arwana (44) memberikan wejangan kepada mahasiswa di Yogyakarta agar memiliki 'faktor x' untuk mencapai kesuksesan hidup.

"Faktor x ditunjukkan melalui sikap mental yang baik dan menjaga hubungan dengan sesama manusia," kata komedian asal Semarang itu saat tampil dalam "Tukul Arwana Ketawa in Campus" di Gedung Pusat Kebudayaan Koesnadi Hardjosoemantri Universitas Gadjah Mada (UGM) Yogyakarta, Jumat sore.

Selain 'faktor x', kata dia, ada tiga faktor penting lain yang menunjang kesuksesan seseorang. "Ketiga faktor itu adalah keinginan yang besar, potensi yang dimiliki, dan relasi," katanya.

Menurut pria yang pernah jadi sopir mobil omprengan tersebut, keempat faktor di atas harus berjalan seimbang dan saling mendukung satu sama lain.

Dalam acara tersebut, ia banyak menuturkan kembali pengalaman hidupnya yang penuh liku untuk memberikan motivasi kepada mahasiswa agar tidak mudah menyerah dengan keadaan.

Acara yang dikemas layaknya talkshow "Empat Mata" yang sering dibawakannya itu menghadirkan bintang tamu profesor muda UGM Mudrajat Kuncoro, Presiden BEM UGM Agung Budiono dan dua mahasiswi jurusan Psikologi UGM penggemar Tukul Arwana, serta ratusan mahasiswa di wilayah Yogyakarta.

Setiap orang yang memimpin haruslah menjadi pemimpin yang baik dan
efektif, bukan asal tampil sebagai pemimpin. Pemimpin baik dan efektif
akan bisa memberdayakan orang lain.

Menjadi pemimpin yang baik dan efektif bukanlah takdir, tetapi hasil
dari belajar, berlatih, dan introspeksi tanpa henti. Pemimpin yang
mengejar posisi dan kekuasaan semata, tidak mengindahkan opini orang
lain, akan "berakhir".

Apakah seseorang sudah terlahir sebagai pemimpin atau pemimpin bisa
diciptakan?

Seperti kata John Maxwell (salah satu pakar kepemimpinan global),
semua orang punya potensi menjadi pemimpin, yang berbeda adalah
derajat bakat. Namun, potensi itu harus dikembangkan. Maka lembaga
seperti Trisewu Leadership Institute (pengundang–Red) diperlukan. Di
negara berkembang banyak yang punya potensi, namun tidak punya
kesempatan untuk pengembangan. Karena itu saya dengan senang hati
datang ke sini untuk mendorong pelatihan kepemimpinan.

Pemimpin yang berkiprah di dunia adalah mereka yang ingin menjadi
pemimpin. Mereka berlatih dan mempraktikkan kepemimpinan. Mereka maju,
berkampanye, dan mengatakan ingin melayani dan kemudian memengaruhi
orang untuk memilih mereka.

Persoalannya, begitu terpilih semua janji dilupakan. Mereka kemudian
sibuk sendiri dan melayani kepentingan sendiri. Mereka terbenam dalam
kelemahan manusia, di mana seorang yang makin kuat, makin makmur,
cenderung menginginkan kekuatan dan kemakmuran yang lebih. Mereka
tidak pernah puas.

Maka dari itu, kepemimpinan yang efektif harus dipelajari dan diraih.
Belajarlah dan raihlah! Anda bisa meraih kepemimpinan jika rakyat
melihat Anda sebagai pemimpin yang bekerja demi kebaikan banyak orang.
Jadilah juga sebagai seorang pemimpin yang terus bertanya pada diri
sendiri, apa hal terbaik yang bisa dilakukan.

Kepemimpinan yang efektif menuntut seseorang untuk tidak menggunakan
kekuasaan demi kehormatan dan keagungan pribadi. Mereka seharusnya
mengutamakan kekuatan pribadi (personal power), bukan kekuasaan
sebagai posisi (positional power).

Personal power merujuk pada kemampuan berhubungan, berurusan, dan
memengaruhi rakyat untuk tujuan dan arah yang baik. Jika Anda hanya
memanfaatkan dan memanipulasi rakyat, nasib Anda akan berakhir.
Pemimpin yang baik harus jujur, tulus, dan berjiwa mulia. Pemimpin
yang baik tidak memanfaatkan atau memanipulasi rakyat untuk
kepentingan sendiri. Inilah dua faktor yang kontras soal kekuasaan,
antara positional power dan personal power.

Apa ciri-ciri utama pemimpin yang baik?

Saya sering bertanya pada banyak orang, apa karakter yang ingin mereka
lihat dari pemimpin? Secara spontan mereka berkata ingin melihat
kejujuran, kredibilitas, dan integritas. Jika Anda dipercaya mereka
akan rela mengikuti pengarahan. Inilah kepemimpinan yang punya
karakter. Saya ingin menambahkan bahwa mereka tidak hanya ingin
pemimpin yang jujur, tetapi juga pemimpin yang peduli, memiliki ciri
sebagai pelayan. Ini dianut oleh banyak pemimpin sekarang ini.
Pemimpin seperti itu punya kekuatan.

Ciri lain yang harus dimiliki pemimpin adalah dia harus punya visi dan
misi yang kemudian dicocokkan dengan kultur yang berlaku di
lingkungannya. Pemimpin harus punya kompetensi dan pengetahuan memberi
arah dan petunjuk jelas soal hal visi dan misi. Pemimpin yang tidak
punya pikiran jelas akan membuat rakyat bingung, bahkan membuat
situasi kacau-balau. Rakyat akan bertanya-tanya harus berbuat apa.

Kejelasan pengarahan sangat diperlukan, bahkan termasuk dalam situasi
tidak jelas sekalipun. Kini kita hidup di dunia yang berubah cepat,
juga sebagai dampak dari kemajuan teknologi. Dalam perubahan yang
cepat itu, pemimpin harus tetap mampu memberi arahan.

Pemimpin juga harus punya komitmen pada pelaksanaan visi dan misi,
memiliki semangat untuk bersikap, dan bertindak. Banyak pemimpin yang
tidak memiliki semangat dan keberanian karena tidak punya komitmen
pada visi dan misi karena takut.

Kembali ke soal kepemimpinan yang baik dan efektif, seorang pemimpin
tidak saja harus intelek dan punya integritas moral. Dengan kemampuan
intelektual dan integritas, kita bisa saja menyusun rencana yang
terbaik. Namun pemimpin juga harus memiliki spiritualisme. Dengan
spiritualisme itu setiap semangat, pikiran, dan tindakan kita menjadi
terkait dengan Tuhan.

Lalu selanjutnya kita juga harus bertanya apa yang akan dilakukan
Tuhan pada rencana kita. Dalam situasi ini, jawaban akan didapat.
Tuhan datang untuk menolong, menyelamatkan, bukan menghancurkan.
Dengan bimbingan Tuhan, Anda akan tetap menjadi pemimpin yang
bersahaja. Di dalam diri pemimpin yang religius, juga ada sikap
menghormati orang yang juga tidak setuju dengan kita. Ini adalah tipe
pemimpin yang tak mengandalkan kekuasaan.

Pemimpin yang tidak punya keimanan yang hakiki, tidak peduli apa kata
orang. Ada banyak pemimpin yang arogan. Ini terjadi di banyak tempat.
Inilah yang terjadi pada Robert Mugabe (Presiden Zimbabwe). Pada
kepemimpinan diktator, oposisi akan ditekan.

Pemimpin yang religius dan berpikir demokratis akan mendapatkan
respons positif. Namun kepemimpinan seperti itu tidak mudah didapat.
Dalam diri pemimpin ada kecenderungan untuk arogan. Faktor kepentingan
untuk mempertahankan kekuasaan menjadi unsur yang lebih banyak
bermain. Pemimpin seperti ini tidak siap menerima penolakan.

Menjadi pemimpin religius itu bukan khayalan. Ada banyak pemimpin
korporasi yang memilih Ibu Theresa sebagai model kepemimpinan. Mereka
melihat kesederhanaan dan pengorbanan pada Ibu Theresa, yang
menginspirasikan semangat dan kesediaan menderita. Tidak mudah. Jika
bisa, orang akan respek dan mendengar Anda.

Sulitkah menjadi orang seperti Ibu Theresa?

Tidak. Yang benar adalah sulit berkorban. Namun yang harus diambil
adalah kesiapan berkorban. Inilah biaya kepemimpinan.

Bagaimana caranya untuk mendapatkan pemimpin yang peduli pada rakyat
dan tidak cenderung menyalahkan pihak lain?

Pers turut berperan untuk menolong pemimpin. Persoalannya, banyak pers
menjadi tunduk, mengambil posisi aman, takut konflik setelah
pemerintah mengambil tindakan. Jika itu terjadi, maka Anda akan
kehilangan pengaruh, semangat, dan niat. Menjadi pers yang
sesungguhnya tidak mudah. Kekuatan politik sekarang cenderung
mendiamkan media. Anda harus punya semangat dan kekuatan. Dalam
keadaan yang tidak demokrasi, kita membutuhkan pers yang genuine.
Pemimpin bisa ditolong. Jika tidak ditolong, mereka bisa mentok dan
menjadi diktator.

Media bukan untuk menyerang, tetapi memberi pertolongan dengan analisa
yang baik dan benar sehingga bisa melakukan yang terbaik untuk pemimpin.

Mengapa ada pemimpin yang takut mengambil keputusan?

Mereka khawatir dengan perlawanan. Pemimpin puncak harus memutuskan
dan bertindak. Jika Anda harus melakukan sesuatu, otomatis ada risiko.
Melakukan tindakan berisiko adalah bagian dari manusia. Yang
terpenting, lakukan yang terbaik, maka Anda menjadi orang yang
dihargai. Inilah semangat yang harus diambil.

Siapa pemimpin yang baik di Asia atau di Indonesia?

Di berbagai seminar di Asia, Afrika, dan Amerika Latin, saya sering
bertanya siapa pemimpin yang baik. Di Asia, mereka langsung mengatakan
Soeharto dan Soekarno. Keduanya dianggap sebagai pemimpin yang baik
dan efektif.

Kemudian sebagian orang mengkritik mereka...

He-he-he…! Keduanya mempunyai visi dan mampu memberikan pengarahan.
Ada niat bahwa mereka ingin melayani kepentingan umum. Kemudian banyak
muncul persoalan dan kesulitan. Saya tidak punya hak menghakimi
mereka, Anda-andalah yang berhak.

Seseorang bisa dikatakan sebagai pemimpin yang baik jika mewariskan
kesinambungan. Banyak pemimpin yang meninggalkan kemandekan setelah
tak berkuasa?

Ya. Inilah umumnya yang terjadi di negara berkembang. Awalnya, mereka
berniat kuat menjadi pemimpin, namun setelah terpilih keinginan untuk
melayani surut. Mereka juga tidak senang dengan pengarahan orang lain.
Mereka ingin menjalankan pengarahan dari diri sendiri. Mereka
melupakan janji, menjadi egois, arogansi. Ketamakan pada kekuasaan
menjadi faktor mendikte perilaku mereka. Ini tragedi. Memang tidak
mudah. Ada kelemahan mereka sebagai seorang manusia. Saya tidak
mengabaikan faktor kelemahan manusia itu.

Siapa pemimpin favorit Anda?

Nelson Melson. Dia punya daya tahan dan tak dendam. Setelah bebas dari
penjara dia tidak bicara soal memaafkan. Saya juga kagum pada Mahatma
Gandhi dan Jawaharlal Nehru. Mereka adalah orang yang punya
integritas, bekerja untuk kepentingan banyak orang. Anda tidak punya
banyak pemimpin seperti ini, yang tidak candu pada kekuasaan dan
mereka itu punya daya tahan dan kekuatan luar biasa.

Apakah Anda pikir Gandhi tak ditekan Inggris? Apakah dia berhenti?
Jika Anda berhenti, maka berakhirlah semuanya. Winners never quit, and
quitters never win. Mereka yang memilih mundur, eranya berakhir. Maka
itu perlu memiliki ketahanan.
